You shouldn't field your first team in friendlies unless you have a complete walkover in the league. You need to train as many players as possible.

Also sci, i think i ****ed up a bit, as the danish cup apparently starts already next week, i'm sorry about that.

Sure, i'd be happy to.

First of all you really need to set up a proper training scheme. I would suggest playmaking for newer teams, but defending or scoring and maybe wing is also viable.

Now bear in mind that a player need to play ins position fitting with your training (midfield for playmaking, attacker for scoring etc.) each week to gain training, so you will want to play a play a formation that gives you as many possible trainee spots as possible. If you train playmaking 3-5-2 or 4-5-1, scoring 3-4-3 or 4-3-3 and defending 5-4-1 or 5-3-2.

After you have decided on your training scheme (which you will keep for several seasons) you will need to buy trainees. As you play 2 matches each week (you must ALWAYS play friendlies) you will need enough trainees to cover those 2 matches.
E.g. if you train playmaking you will need 10 trainees (5 each match). Bear in mind that only your 3 inner mids recieve 100% training, your 2 wings recieve 50%.

These trainees need to be young just like in BT. 17 is of course optimal but since they are pretty expensive, young 18 year olds are also okay. You will need to buy them with Passable/solid main skill (or better if you've got the bucks). If you can get a bit of passing too it would be nice, and go for at least weak stamina.

You will want to train 5 of your trainees for your first team, and 5 that will be sold on for profit. Thus it is okay if e.g. 5 of them are solid pm and 5 of them are passable. Also bear in mind that 2 of your trainees will play 1. team matches on the wing position so if you can find two with at least passable wing skill that is advisable.

Regarding training intensity, it should always be 100%. This is optimal for both form and training.

And leave the stamina share around 10%, since this is the level you will need to reach ~solid stamina on your young trainees. As your team matures you will need to increase this.
